Oftentimes companies question: “At the end, how to insure that we obtain the best European candidates in the certain area of engineering and research?”
The answer lies at the very beginning of your recruitment process. In fact, the first and the foremost contact with your potential candidates is a job description.
Express yourself clearly. Selling a vacancy is important for attracting potential employees, however, this should not be done at the cost of exaggerating one and hiding other working aspects. The analysis of vacancy layouts on various job portals in Europe reveals that companies might demand competences that are not relevant to a particular position, in order to show how important and challenging it is, or to narrow the pull of possible applicants. In reality, a person with multiple qualifications can appear far less suitable for a job, than another one – with limited yet well-developed skills and a strong character. Always keep in mind that candidate’s perception of their abilities is subjective and inevitably depends on their self-esteem. Therefore, try to operate specific facts, rather than abstract phrases.
For example, instead of saying “You should be result-oriented”, ask to present a portfolio of successfully completed projects. Rather than asking for “management skills” , set “an experience of leading a project team of 5/10/50/…employees” as a requirement. Narrow “understanding of the automotive market” to “knowledge of fluid & hydraulic systems sector”, for instance. Such specification helps both you and your potential candidates to evaluate their suitability for a given vacancy.
Our observations also show that at times recruiters forget to highlight requirements that are, so to say, must-have (such as a possession of a work permit for EU, having specific professional certification or knowledge of a certain operating system) for a concrete job. This evokes misunderstanding between recruiters and candidates and, consequently, results in the overall dissatisfaction and time loss for both sides.
Make sure you clearly prioritize the requested competences. It is useful to split your requirements in undividable “atoms” and assign different ranges of importance to them. Finally, your vacancy should look like a descending list of competences where the most prerequisite ones are be found at the top. By doing this you enable the right professionals to notice and respond to your advertisements. What is more, it will help you to interview candidates and to pick out the best-matching ones according the criteria you have defined yourself.
Here is a hypothetical example of using this technique.
Software engineer Job in The Hague. Requirements:
1) In possession of a master degree in Software Engineering/Computer Science/Informatics/Mathematics or compatible (rang 1 – the most important),
2) 3+ years of experience with Java (rang 1 – the most important),
3) 1+ year of experience within the Automotive industry (rang 2),
4) Fluent English (rang 2),
5) 2+ years of experience with Linux (rang 3),
6) Fluent Dutch (rang 4 – the least important, but beneficial).
Finally, make sure you clarified ways of contacting you in case of an application and any possible questions regarding your vacancy. Being open to discuss any issues concerning your job advertisement is important for creating the atmosphere of trust and collaboration.
